Abstract:

Objective

To explore the professional experience of nurses transitioning to organ donation coordinators, analyze the difficulties encountered in their professional development, and provide a basis for establishing a systematic support system.

Methods

A descriptive phenomenological research method was adopted. Semi-structured in-depth interviews were conducted with 14 coordinators, and the data were analyzed and themes extracted using Colaizzi′s seven-step analysis method.

Results

Five core themes were identified: establishment and deepening of professional identity, diversified professional roles, high-intensity emotional labor, difficulties in professional development, and pressure arising from insufficient public awareness and trust.

Conclusions

After transitioning from nursing to organ donation coordination, nurses gradually deepen their professional identity while facing more diverse job requirements. However, they also encounter challenges such as high-intensity emotional labor, difficulties in professional development, and pressure caused by insufficient public awareness and trust. It is necessary to improve the support system to promote the professional growth of the workforce.

Key words: Organ donation coordinator, Career identity, Emotional labor, Occupational burnout, Qualitative research
